William Shakespeare William Shakespeare was a great English playwright, dramatist and poet who lived during the late sixteenth and early seventeenth centuries. Shakespeare is considered to be the greatest playwright of all time. No other writer's plays have been produced so many times or read so widely in so many countries as his. Shakespeare was born to middle class parents. His father, John, was a Stratford businessman. He was a glove maker who owned a leather shop. John Shakespeare was a well known and respected man in the town. He held several important local governmental positions. William Shakespeare's mother was Mary Arden. Though she was the daughter of a local farmer, she was related to a family of considerable wealth and social ezding. Mary Arden and John Shakespeare were married in 1557. William Shakespeare was born in Stratford in 1564. He was one of eight children. The Shakespeare's were well respected prominent people. When William Shakespeare was about seven years old, he probably began attending the Stratford Grammar School with other boys of his social class. Students went to school year round attending school for nine hours a day. The teachers were strict disciplinarians. Though Shakespeare spent long hours at school, his boyhood was probably fascinating. Stratford was a lively town and during holidays, it was known to put on pageants and many popular shows. It also held several large fairs during the year. Stratford was a exciting place to live. Stratford also had fields and woods surrounding it giving William the opportunity to hunt and trap small game. The River Avon which ran through the town allowed him to fish also. Shakespeare's' poems and plays show his love of nature and rural life which reflects his childhood. On November 28, 1582, Shakespeare married Anne Hathaway of the neighboring village of Shottery. She was twenty-six, and he was only eighteen at the time. They had three children. Susana was their first and then they had twins, Hamnet and Judith. Hamnet, Shakespeare's son, died in 1596. In 1607, his daughter Susana got married. Shakespeare's other daughter, Judith, got married in 1616. In London, Shakespeare's career took off. It is believed that he may have become well known in London theatrical life by 1592. By that time, he had joined one of the city's repertory theater companies. These companies were made up of a permanent cast of actors who presented different plays week after week. The companies were commercial organizations that depended on admission from their audience. Scholars know that Shakespeare belonged to one of the most popular acting companies in London called The Lord Chamberlain's Men. Shakespeare was a leading member of the group from 1594 for the rest of his career. By 1594, at least six of Shakespeare's plays had been produced. During Shakespeare's life, there were two monarchs who ruled England. They were Henry the eighth and Elizabeth the first. Both were impressed with Shakespeare which made his name known. There is evidence that he was a member of a traveling theater group, and a schoolmaster. In 1594, he became an actor and playwright for Lord Chamberlain's Men. In 1599, he became a part owner of the prosperous Globe Theater. He also was a part owner of the Blackfriars Theater as of 1609. Shakespeare retired to Stratford in 1613 where he wrote many of his excellent plays. There are many reasons as to why William Shakespeare is so famous. He is generally considered to be both the greatest dramatist the world has ever known as well as the finest poet who has written in the English language. Many reasons can be given for Shakespeare's enormous appeal. His fame basically is from his great underezding of human nature. He was able to find universal human qualities and put them in a dramatic situation creating characters that are timeless. Yet he had the ability to create characters that are highly individual human beings. Their struggles in life are universal. Sometimes they are successful and sometimes their lives are full of pain, suffering, and failure. In addition to his underezding and realistic view of human nature, Shakespeare had a vast knowledge of a variety of subjects. These subjects include music, law, Bible, stage, art, politics, history, hunting, and sports. Shakespeare had a tremendous influence on culture and literature throughout the world. Furthermore, people are moving from their own country to relocate elsewhere. This give more difficulties to businesses to understand not only their customers, but also their workforces as they are coming from different part of the world and might have different way of thinking and acting. An organisation is a group of people working together in order to achieve the goals and objective that have been set. Therefore managing those people effectively and efficiency must be a company primary focus. This research is based on the type of performance appraisal that a company should be used in order to evaluate correctly its workforce. In order words, there are many different methods such as: 360 degree feedback systems, critical incidents, forced distribution, self-evaluation, essay evaluation, behavioural observation scales and management by objectives. These methods can be divided into two categories: past-oriented methods and future-oriented methods Statement of the problem Human Resource Management is the management of the human capital, workforce within an organisation. It has many functions which are: recruitment and selection, training and development, performance appraisals and employees promotion. M. Armstrong define it as: a strategic and coherent approach to the management of an organisations most values assets- the people working there who individually and collectively contribute to the achievement of its objectives (G. Armstrong, 2006, P.3). As people make an organisation, it is important for managers to deal with their personnel enquiries effectively. Evaluate or conducting performance appraisal on employee is also very important and it is one of Human Resource Management functions. There are no standard performance evaluation methods; companies chose the method that satisfies their needs and requirement. A method is chosen according the nature and the culture of the business. Also it is important to say that each method have both advantages and disadvantages and must be analysed carefully before taken into practice. Aims and objectives of the study In order to carry out properly, accurately and normally this research, it is crucial and important to point out it aims and objectives. The research aims are: The first objective of this research is to underline the importance of performance appraisal within an organization. Why Human Resource Managers conduct or evaluate their employees. What is the reason why employees should be evaluated after a certain period of time? What is the main purpose of employee evaluation? Is employee performance related to his/her pay? Or is it because the company just want to know who is performing very well and who is not? Also has the business notice that performance appraisal lead to a kind of motivation factor for its workforce? Because some employees would like to be rewarded whenever they think they are doing a good job. The second objective of this research is to find out which performance appraisal method is undertaken by PEABODY and why have they chosen that particular method Thirdly, it is also essential to notice that performance appraisal do not only matter for the organization but also influence employees. Therefore whenever a company evaluate their employees how do they do it? Which evaluation process to do take to appraise them? Are employees getting feedback on their performance? Finally, what strategy is used by human resource manager for employees with good and poor performance appraisal? LITERATURE REVIEW According to G. Dessler, performance appraisal can be defined as: the process of evaluating an employees current and/or past performance relative to his or her performance standards. (G. Dessler, 2008, P.336). In other words, performance appraisal helps the management to identify and evaluate their employees strengths and weaknesses. As result of conducting performance appraisal by an organization, managers will be able to adopt the best suitable motivation method. For example: if an employee feedback is positive, managers should motivate or reward him because they want him to keep having good performance in the future. M. Foot C. Hook added: Managers conduct performance appraisal for variety of reason such as: improve current performance, identify training needs, to award salary increases, to increase motivation [] (M. Foot C. Hook, 2005 P.268). It can also be seen as a motivation factors when employees have the feedback on their appraisal. Managers should take different strategies with employees who have poor performance. For example they can b e sent for training and development. But before doing so, the Human resource manager should identify the reason why they have poor performance. Figure 2 explains the steps and procedures to follow when dealing with poor performance. (S. Gilmore S. William, 2009, P.247). Performance appraisal is directly link with employees training and development because when it has been conducted that an employer might be able to identify whether if their employees have to go for a training program or not. Additionally, some employees are paid depending on their performance especially those who work in the marketing department. Therefore, the company must carry out performance appraisal after a certain period of time. (G. Dessler, 2008, P.339). Furthermore, for a company to achieve their goals and objectives, each and every worker in the organization should achieve their own target. DIFFERENT TYPE OF PERFORMANCE APPRAISAL There many different types of performance appraisal such as 360 degree appraisal, forced distribution method, self-appraisal, rating scales method, critical incident method, ranking method, essay method and management by objective. 360-Degree Feedback Systems Armstrong stated: 360-degree feedback is also known as multi source assessment, is a process in which someones performance is assessed and feedback is given by number of people who may include their manager, subordinates, colleagues and customers (Armstrong, 2009, P.644). This assessment method is done by different persons in order to reduce or eliminate judgmental decision and bias. As an employee performance needs to be looked in a wider aspect, internal assessment done by managers only will not be as accurate as possible. This method is useful when appraising employees who work in call centres, receptionists and customer service. Where pass the majority of their working time dealing the customer enquiries. It is also a combination of different sources of performance appraisal information to create many different evaluator or 360-degree appraisal and feedback system. Jobs are multifaceted, and different people see different things. As the name implies, 360-Degree feedback is intended to provide employees with as accurate a view of their perf ormance. As all others methods of appraising workers performance, this method has both advantages and disadvantages. Advantages 360-degree feedback has many advantages such as: firstly, it looks at the employee performance from different point of view. It includes collecting multiple perspective of managers performance by allowing employees to compare their own personal evaluation with others people point of view. (R. Noe et al, 2003, P.388). Secondly, Armstrong argued that it increases awareness by senior management that they too have development needs. Sometimes managers and board director believe that they know everything and therefore do not need to be appraised on their performance. (Armstrong, 2009, P.646). This frequently happens in organization where autocratic management style is adopted which stipule that managers are always right employees should always follow without any suggestions. Finally, feedback receive are more reliable and objective, therefore adequate actions can be undertaken. (Armstrong, 2009, P.646) Disadvantages According to Armstrong, people are not always honest and therefore wrong analysis can be made by managers. Also, people mind can change time to time. J. Ivancevich added that: providing constructive feedback require a plan and well-trained rater. And this is not typically found in organization. (J. Ivancevich, 2007, P.260). However some has strategies to make sure that 360 work as effectively as possible. For instance: to encourage participation in its customer performance appraisal process, Xerox business services plant a tree for each customer who return a completed form. (Jackson et al, 2009 P. 334). The introduction of 360-degree feedback in place where pre-evaluation had not been conducted can be very dangerous. For instance: in place where there is low level of trust and high level of competition. When conducting your 360-degree, customers might not give their real opinion about an employee performance. Furthermore, this can also lead to an increase in bias. If an employee is assessed by customers who are friends and/or family, t hey might rate the employee according to their personal feeling rather than the employees performance. Another disadvantage of 360-degree feedback is that, it does involve too much bureaucracy as everyone will be asked to assess the particular employee. Therefore this may require lots of time. Additionally, conducted performance appraisal is not enough but taking effective decision after having performance appraisal result is very important. Lack of feedback may de-motivate employees to take another one next time. Moreover, they need to know what are their strengths and weakness. This is the reason why some companies conduct self-assessment method of performance appraisal. Forced Distribution G. Dessler says: The forced distribution method is similar to grading on a curve; predetermined percentages of rates are placed in various performance categories. (G. Dessler, 2008, P.345). Most of the time, companies divide it into three where there is the first category w here companys best employees are placed, then the second category where the second best in located and finally the last category where usually poor performance is found.(Jackson et al, 2009 P. 335). Those who fall in the first group are encouraged continuing with great performance with some options available. Employees in the second group category are also encouraged to increase their potentiality in order to reach the top first group and can get some bonuses or promotion relative to their performance. But those in the group are not given any kind of bonuses. This is where the management will look at the various reasons why there is poor performance and may decide whether training needs to be undertaken or not. Some managers will give a warning if poor performance continues and others may even be harsher and fired. Jackson et al added: In this method, the appraiser distributes employees across several categories of performance following a set rule about the distribution of rating that are permitted. (Jackson et al, P. 335) Self-Appraisal Self-appraisal method is the form of performance appraisal technique where employees appraise their own performance. Before adopting this method, HR manager should make sure that their employees understand their objectives and the criteria used for evaluation. (Mondy, 2008, P.251). This method prone the fact that only the employee is able to know what he/she does well and what he/she is lacking and need to be improved. J. Beardwell and T. Claydon added: self-assessment is the only way to give a complete picture of the performance of the employees and to avoid a criticise-defend scenario (J. Beardwell T. Claydon, 2007, P.512). Furthermore, this method require the employee to have a good knowledge of the job requirement and role so that he/she will easily identify the gap between what he is doing and what he is require to do. METHODOLOGY In order to carry out the aim of this project, it is essential to build a very good research methodology. This will include the framework that will be used in order to answer the question. Knowing what the different types of performance appraisal are, research methodology will elaborate all the different methods that will be used to collect as much information as possible relating to the topic Research Methods The aim of the project is to find out what performance appraisal method should be undertaken by company to evaluate with effectiveness and accuracy their workforce, therefore qualitative and quantitative research will be useful to conduct the project efficiently. Quantitative research is mostly used when question beginning by how many are often used. Quantitative analysis deals with the numbers and uses mathematical operations to investigate the properties of data. (N. Walliman, 2006, P.113). As compared to qualitative research, quantitative researches develop technique that produce quantitative data and which can be classified easily. Qualitative research on the other hand is a method which leads to the collection of qualitative data which are data that cannot be quantified. Qualitative research usually answer question such as: what do think about? What is your opinion about one particular product? Qualitative research deals with feeling, attitudes, opinions and ideas. It is very difficult to analyse as people might change mind or opinion time to time. J. Creswell added by saying that: qualitative research begins with assumptions. A worldview, the possible use of a theoretical lens, and the study of research problem inquiring into the meaning individuals or groups ascribe to a social or human problem. (J. Creswell, 2007, P.37) Data collection The data will be collected using many sources of data collection. Secondary data collection such as: books, magazine, articles and academic journals will be used to gather much information as far as performance appraisal is concerned. Although secondary data are often books and journals, it is important to note that this source also entails non-written materials such as: voice and video recordings, pictures, drawings, films and television programmes. (M. Saunders et al, 2007, P.248). Any kind of secondary materials on performance appraisal and human resource management related to the research question will be used for the project. Primary data collection such as: questionnaire, interviews and observation will be adopted to collect information. Those data are not available on books and are more reliable than secondary data. In order to collect primary data, questionnaire will be designed and given to one HR manager and two assistant at PEABODY. The questionnaire will carry some useful questions such as: are you conducting performance appraisal on your employees? What is the importance of doing it? Which performance appraisal method have you used or are you using at the moment? What are the reasons why that method was chosen? After appraising your employees do you give them feedback on their performance? What step or strategy do you adopt with poor performance and good performance employees? Interviews will also be done to some workers in order to have an overall picture of the topic. Data analysis Data will be analysed by looking at the findings from all those different sources of data collection. Primary data analysis will be compared to the literature review in order to know if what is written in the books is followed by organisations. Such engineers work within a team at the heart of the organisation where the design and development of a project is carried out. At this stage it is of great importance that every aspect of the design is studied accurately in order to ensure the final product works effectively, efficiently and safely. Growing up I have always lived in a very small town, just to the north of our beloved city Chicago. It was a huge city full of hustle and bustle. Whenever I would visit the city I would feel so rushed, and crowded. Now that I’m older I am used to a fast paced life. I always drive to school, I am always on a busy campus, and I always am being pulled in so many directions it makes my head spin! I can see the highs and lows in the whole MDoS (McDonaldization of Society). It truly is something that a lot of us have grown accustomed to. Whether it be a fast food restaurant or a store, these small shops has grown into large conglomerates to supply us with two things. Convenience and low prices. But unfortunately, when it comes to most places you can’t always find quality with quantity. Because even though it tastes good (sometimes) McDonalds is not good for anyone who eats it. I have fallen victim to the sirens call of their new spicy chicken sandwich they’re only a dollar so I don’t have to pay much money to get more than one to fill myself. In a society that caves to good deals because of how expensive and time consuming everything is. People have no time to actually sit down and eat at the table with their families, or even cook the meals to start. What I’m trying to get at is, that we really brought this upon ourselves whether we like it or not. It’s not something that will easily go away, and to be honest I don’t think it ever will. MDoS consists of these four things. Efficiency: This is Optimal Method for completing a task. When a company is geared towards minimizing your time. In McDonalds case it’s the fastest way to go from hungry to full in a short amount of time (Ritzer, 2000)While sometimes this is a great thing, I personally don’t like food. I don’t really enjoy eating food, so I want to spend as much time not doing it as possible. So the fact that I can actually get my food, and eat it quickly is a great thing to me. When it comes to say a grocery store, they have a standard in service to uphold, where you get quick and efficient service while you’re in their store, from their baggers and Cashiers. What person really likes grocery shopping? I have never seen anyone get excited to go buy food for the week. So from what I’ve seen, people would most likely want to get in, buy their food and get out as soon as possible so they can get on with their day. Calculability:This Rule in simple terms judges those by how fast they work not the quality of their service. In a way this is true for a lot of things these days. However it doesn’t really apply to all businesses. Once again using McDonalds as an example. In my town (which is the worst place to live in the world if you ask me) People here are very lazy and most likely don’t understand English. When you visit the McDonalds in my town you are most likely to get very fast and very bad service. The food is old, gross and tastes horrid. When you try to tell them how much you hate it, the people can barely understand you. However, when I go to the McDonalds by my school it’s a very different experience. The people are nice, they speak English, and the food looks fresh and tastes fresh. While the service is quick and accurate without any mistakes. So in reality sometimes it really just depends on the neighborhood, and the people working there. Just like any business. When I go to the Jewel Osco in my town once again I repeat what I say above, the service is slow and un-pleasant. When I visit the next town over, completely the opposite. So I am convinced my town is cursed haha. Predictability: No matter where you go you will receive the same service. The workers jobs are repetitive, highly routine, and predictable. While this is true I ask you to revisit the statement above. While I’m on this subject I will also touch upon something else. When you visit a KFC, or Popeye’s Chicken, Wendy’s, Burger King, or any other chain fast food place you will usually get the same recipe for that burger no matter where you go. Usually it will taste the same no matter what part of the world you actually purchase it from. Most of the time this is true, with few exceptions. There is absolutely no creative freedom for a grill operator at these places, if the cook wanted to create a â€Å"special† there’s no way that would happen. If you work at one of these places you are a slave to your position without creative liberties to stray from the beaten path. If you find something wrong with your burger or chicken and you make a fuss about it. They always give you a new one, and then send you coupons! Is that a bad thing? No, free food is always welcomed to the average person. But, maybe I would like a heartfelt apology for messing up my meal, or perhaps a joke or two from the manager about how embarrassed he/she is. That human element that makes a place special is basically lost at these establishments, Which leads me in to the final issue. Control: Standardized and Uniformed Employees, While also including the replacement of human workers with Machines. This is a bit scary to me to be honest. Even though I don’t fully enjoy food, there are some people that truly treasure culinary arts and truly believe there’s nothing better than a home cooked meal Shared with family. I believe this too. When these people visit a restaurant they want to feel comforted like they’re in their mom’s kitchen. When you take the heart out of cooking, we might as well be eating nourishment pills. In case you’ve noticed, as I have been writing this paper for the past hour my opinions have changed as I sat here thinking, and writing. I was thinking about re-writing this paper, but I wanted you see how this subject changes people. I went from not caring about food, to actually thinking about the heart of it, just because I thought about these four elements. There’s a lot wrong with the way society is now it’s very impersonal and de-humanized. Why, on this TV my strange addiction this man was basically Married to a sex doll. She couldn’t talk, or give him Human compassion. That’s crazy right? Maybe it’s not as crazy as we think in this new society. Human beings strive for perfection, for that plane of godliness. We all want to be perfect. But it’s those little imperfections that make us perfect. It’s the chef trying new things, adding a little more cheese to the pasta sauce, the designer raising a picture and tilting it slightly, the Painter who adds pink to her clouds, and the Interior Designer angling a couch slightly off so that it’s not straight. These small details make us imperfect, makes our lives imperfect, but to be Honest, that’s perfectly fine with me.

About the Usonian Vision of Frank Lloyd Wright The Usonian house - the brainchild of American architect Frank Lloyd Wright (1867-1959) - is the embodiment of an idea for a simple, stylish small house of moderate cost designed especially for the American middle class. It is not so much a style as a type of residential architecture. Style is important, wrote Wright. A style is not. When looking at a portfolio of Wrights architecture, the casual observer might not even pause at the Jacobs I house in Madison, Wisconsin - the first Usonian house from 1937 looks so familiar and ordinary compared with Wrights famous 1935 Fallingwater residence. The Kaufmanns’ Fallingwater in the Pennsylvania woods is not a Usonian, yet, Usonian architecture was another obsession of the famous Frank Lloyd Wright in the last decades of his long life. Wright was 70-years-old when the Jacobs house was finished. By the 1950s, he had designed hundreds of what he was then calling his Usonian Automatics. Wright didnt want to be known solely as an architect of the rich and famous, although his early residential experimentation in Prairie house design had been subsidized by families of means. The competitive Wright quickly became interested in affordable housing for the masses  - and doing a better job than the catalog companies like Sears and Montgomery Ward were doing with their prefabricated house kits. Between 1911 and 1917, the architect teamed up with Milwaukee businessman Arthur L. Richards to design what became known as American System-Built houses, a type of prefabricated small, affordable home easily and quickly assembled from ready-cut materials. Wright was experimenting with grid design and a less labor-intensive construction process to create beautifully designed, affordable dwellings. In 1936, when the United States was in the depths of the Great Depression, Wright realized that the nations housing needs would forever be changed. Most of his clients would lead more simple lives, without household help, but still deserving of sensible, classic design. It is not only necessary to get rid of all unnecessary complications in construction... wrote Wright, it is necessary to consolidate and simplify the three appurtenance systems - heating, lighting, and sanitation. Designed to control costs, Wrights Usonian houses had no attics, no basements, simple roofs, radiant heating (what Wright called gravity heat), natural ornamentation, and efficient use of space, inside and out. Some have said that the word Usonia is an abbreviation for United States of North America. This meaning explains Wrights aspiration to create a democratic, distinctly national style that was affordable for the common people of the United States. Nationality is a craze with us, Wright said in 1927. Samuel Butler fitted us with a good name. He called us Usonians, and our Nation of combined States, Usonia. Why not use the name? So, Wright used the name, although scholars have noted that he got the author wrong. Usonian Characteristics Usonian architecture grew out of Frank Lloyd Wrights earlier Prairie style home designs. But most importantly, perhaps writes architect and writer Peter Blake, Wright began to make the Prairie house look more modern. Both styles featured low roofs, open living areas, and built-in furnishings. Both styles make abundant use of brick, wood, and other natural materials without paint or plaster. Natural light is abundant. Both are horizontally inclined - a companion to the horizon, wrote Wright. However, Wrights Usonian homes were small, one-story structures set on concrete slabs with piping for radiant heat beneath. The kitchens were incorporated into the living areas. Open carports took the place of garages. Blake suggests that the modest dignity of the Usonian homes laid the foundation for much modern, domestic architecture in America yet to come. The horizontal, indoor-outdoor nature of the popular Ranch Style home of the 1950s is anticipated by the realization of the Usonian. Blake writes: If one thinks of space as a sort of invisible but ever present vapor that fills the entire architectural volume, then Wrights notion of space-in-motion becomes more clearly understandable: the contained space is allowed to move about, from room to room, from indoors to outdoors rather than remain stagnant, boxed up in a series of interior cubicles. This movement of space is the true art of modern architecture, for the movement must be rigidly controlled so that the space cannot leak out in all directions indiscriminately. - Peter Blake, 1960 The Usonian Automatic In the 1950s, when he was in his 80s, Frank Lloyd Wright first used the term Usonian Automatic to describe a Usonian style house made of inexpensive concrete blocks. The three-inch-thick modular blocks could be assembled in a variety of ways and secured with steel rods and grout. To build a low-cost house you must eliminate, so far as possible, the use of skilled labor, wrote Wright, now so expensive. Frank Lloyd Wright hoped that home buyers would save money by building their own Usonian Automatic houses. But assembling the modular parts proved complicated - most buyers ended up hiring pros to construct their Usonian houses. Wrights Usonian architecture played an important role in the evolution of Americas midcentury modern homes. But, despite Wrights aspirations toward simplicity and economy, Usonian houses often exceeded budgeted costs. Like all of Wrights designs, Usonians became unique, custom homes for families of comfortable means. Wright admitted that by the 1950s buyers were the upper middle third of the democratic strata in our country. Usonian Legacy Beginning with a house for a young journalist, Herbert Jacobs, and his family in Madison, Wisconsin, Frank Lloyd Wright built more than a hundred Usonian houses. Each house has taken on the name of the original owner - the Zimmerman House (1950) and Toufic H. Kalil House (1955), both in Manchester, New Hampshire; the Stanley and Mildred Rosenbaum House (1939) in Florence, Alabama; the  Curtis Meyer House (1948) in Galesburn, Michigan; and the Hagan House, also known as Kentuck Knob, (1954) in Chalk Hill, Pennsylvania near Fallingwater. Wright developed relationships with each of his clients, which was a process that often began with a letter to the master architect. Such was the case with a young copy editor named Loren Pope, who wrote to Wright in 1939 and described a plot of land he had just purchased outside of Washington, D.C. Loren and Charlotte Pope never tired of their new home in northern Virginia, but they did tire of the rat race surrounding the nations capital. Noncompliance, one of these behaviors, is increasing in frequency of occurrence among children (Walker Sylwester, 1998). The behavior can be displayed by several topographies. Noncompliance is defined as failure to follow a request or standard/rule. This behavior has been identified as one that leads to other forms of maladaptive behaviors, such as vandalism, stealing, and bullying (Walker Sylwester, 1998). Noncompliant behavior is destructive to the student’s success academically at school and socially in the school, home, and community environments. It often leads to power struggles and other negative verbal exchanges, sometimes resulting in physically aggressive behavior. These types of coercive interactions destroy relationships. A survey of 1,100 general education and special education teachers identified that child compliance to tea cher requests is â€Å"the most highly valued form of adaptive student behavior† (Walker, 1986). Compliance to requests and standards/rules is essential for success in the student’s present and future environments. It has a direct impact on relationship, education, and employment. Teacher and staff behavior (Walker Sylwester, 1998; Martella et al., 1993; Umbreit Blair, 1997) curricular/instructional variables (Umbreit Blair, 1997; Clark et al, 1995; and Daepe et al., 1996), and other aspects of the school environment are relevant contingencies affecting student compliance. In fact, these contingencies may serve as setting events and reinforcers for the noncompliant behavior. Research (Daepe et al., 1996; Umbreit Blair, 1997) suggests that difficult tasks may elicit disruptive behavior and lead to the development of escape and avoidance strategies. The noncompliant behavior may serve as an escape or avoidance strategy when the task presented is perceived aversive by the student. Umbreit and Blair (1997) conducted a study regarding the effects of structural analysis on the aggressive and noncompliant behavior of a preschooler at-risk for behavior disorders. The problem behaviors were resolved through program modification. They reported that there is â€Å"the need to examine potentially aversive stimuli within the school program that may set the occasion† for problem behavior. In addition, Walker Sylwester (1998) made the following program recommendations for what teachers and others can do to increase and maintain compliant behavior: provide areas for individual work, provide areas for cooperative work, directions written on the board, star t-up ideas posted, and involve the student in the development of classroom rules, policies, and procedures. The verbal behavior of teachers and others are also relevant contingencies and may serve as aversive stimuli that occasions problem behavior. Walker Sylwester (1998) identified two types of commands, alpha and beta, which are used to usually initiate or terminate behavior. Beta commands usually consist of multiple commands which are vague and usually administered too rapidly for the individual to have time to respond (Walker Sylwester, 1998). Alpha commands on the other hand are â€Å"clear, direct, and specific† (Walker Sylwester, 1998). And result in more compliant behavior. Sometimes noncompliant behavior occurs frequently enough to warrant an individualized and intensive intervention. To do this effectively, variables that are reinforcing the behavior needs to be identified. One such approach which has proven to be effective in incorporating the development of hypotheses which lead to the identification of variables influencing the target behavior is functional assessment (Dunlap et al., 1993). Functional assessment is a â€Å"process of identifying the relationships between environmental events, the occurrences, and nonoccurrence of a target behavior† (Dunlap et al., 1993). This process should be a consideration when noncompliant behavior is serious and persistent enough to require an individualized intervention. One final point that should be taken into consideration if the goal is to improve student compliance is the training of staff. Martella et al. (1993) conducted a study on improving the behavior of a student with severe disabilities through paraprofessional training. The study was intensive and extensive. Results revealed that improvement in the paraprofessional’s skills resulted in improved student behavior. As indicated earlier, the frequency with which students are exhibiting noncompliant behavior is increasing. Teachers and others in the student’s environment may not be able to control the topography of the behavior that is exhibited, but there are many variables that are within their control which exert considerable influence over the probability of compliance versus noncompliance. They must become aware of what these variables are and use that knowledge to promote compliance and set student’s up for success. Teachers and others must also be informed of effective assessment and intervention strategies to use when noncompliant behavior is persistent over time.
